فقدان رهبری مؤثر، تنها به تشکیلات اقتصادی محدود نمیشود، بلکه در تعلیموتربیت، بنیادها و همۀ انواع دیگر ادارات و سازمانها بهچشم میخورد. آنچه بعضاً سازمانها را عذاب میدهد، وجود کسانی است که نقش برجسته رهبری را در سازمانها برعهده میگیرند و نمیتوانند کار را بهصورتی مفید و مؤثر انجام دهند؛ رهبران زهرآگین از این نوع افراد هستند. هدف این پژوهش، شناسایی تأثیر این نوع از سبک رهبری و رفتارکژکارکردی این رهبران بر پیامدهای شغلی و نگرش کارکنان سازمانهای دولتی شهر قم است. روش تحقیق، توصیفیِ پیمایشی و تعداد نمونه آماری 384 نفر بوده و برای جمعآوری دادهها از ابزار پرسشنامه استفاده شده است. همچنین برای تجزیهوتحلیل دادهها از روش مدلسازی معادلات ساختاری و با بهکارگیری نرمافزارSPSS,Warp PLS بوده است. نتایج نشان میدهد که رهبری زهرآگین بر رفتارکژکارکردی و تمایل به ترکخدمت کارکنان، تأثیر مثبت داشته، اما بر تعهدسازمانی، رضایتشغلی و حفظ و نگهداشت کارکنان، تأثیر منفی و معنیدار دارد. در فرضیههای دیگر، تأثیر رفتارکژکارکردی بر میزان تعهدسازمانی کارکنان و رضایتشغلی منفی بوده و همچنین رفتارکژکارکردی بر تمایل به ترکخدمت، تأثیر مثبت و معنیدار دارد، ولی رفتارکژکارکردی بر حفظ و نگهداشت کارکنان، تأثیر معنیداری ندارد.
The lack of effective leadership is not limited to economic organization, but in education, foundations and all other types of organizations.What sometimes hurts organizations is the presence of those who take on the role of leadership in organizations and cannot do the work in an efficient and effective way; toxic leaders are of this kind.The purpose of this study is to identify the effect of this type of leadership style and the dysfunctional behaviors of these leaders on the occupational outcomes and attitudes of the employees of government agencies in Qom.The research method was descriptive survey and the sample size was 384 people. A questionnaire was used to collect data.Structural equation modeling and SPSS, WARP-PLS software were used to analyze the data.The results show that toxic leadership has a positive effect on employees’dysfunctional behavior and turnover intention, but it has a negative and significant effect on organizational commitment, job satisfaction, and employee retention.In other hypotheses, the effect of dysfunctional behavior on organizational commitment and job satisfaction is negative, and also the dysfunctional behavioral has a positive and significant effect on turnover intention, but the dysfunctional behavior has no effect on employeeretention.
