شناسایی برخی از کارکردهای استعاره در رهبری سازمان
محیط پویا و پیچیده امروز، دیگر مجال و فرصت زیادی برای واکنش مناسب فراهم نمیآورد. شرکتهایی که نمیتوانند با تغییرات همراه شوند نابود میشوند. علاوهبراین، کارکنان در بمباران اطلاعات عصر دیجیتال، کمتر مجالی برای توجه پیدا میکنند. هرگونه ابهام هم در امور، هم بر شدت پیچیدگی میافزاید. رهبران سازمان برای ارتباط با کارکنان و همسوسازی آنها باید به شکلی شفاف، دقیق و در کمترین زمان ممکن اطلاعات را منتقل نمایند. استعاره بهعنوان یک ابزار توانمند و بسیار کارا در انتقال مفاهیم میتواند به رهبر در دستیابی به اهداف مدنظرش کمک کند؛ ابزاری قدرتمند که بسیاری از شعرا و نویسندگان بزرگ از آن بهرهها جستهاند؛ چراکه استعاره حجم زیادی از مفاهیم را در کمترین کلمات منتقل میکند. چشماندازسازی، الهامبخشی و اقناع از کارکردهای اصلی استعاره تصور میشود. پژوهش پیش رو با هدف بررسی نقش و کارکرد استعاره در رفتار رهبری سازمان با استفاده از روش قومنگاری و روش تحلیل مضمون در تحلیل دادهها، به مطالعه یکی از سازمانهای موفق که چند تجربه تغییر موفق سازمانی را پست سر گذاشته، پرداخته است. در بیش از یک سال مشاهده و شرکت در جلسات متعدد رهبری سازمان سعی شده است استعارههای بهکاربردهشده شناسایی و براساس کارکرد، دستهبندی شوند. پس از بررسی و انجام تحلیل محتوا چهار کارکرد برای استعارهها شناسایی شد. بهنظر میرسد رهبر در برهههای مختلف زمانی تمرکز بیشتری بر استفاده از کارکردهای خاص از استعاره برمبنای کارکرد آنها داشته است.

بررسی ارتباط میان نحوۀ تفکّر منطقی/شهودی مدیران و توانمندی در مدیریت تعارض با شخصیّتهای پیچیده: یک طرّاحی آزمایشی
باتوجهبه پیچیدگی روزافزون سازمانها و تفاوت در اندیشه، نگرش و باورهای افراد، تعارض بهعنوان جزء اجتنابناپذیر زندگی سازمانی مطرح است. ازآنجاکه امروزه، نیروی انسانی بهعنوان اصلیترین دارایی سازمانها و مزیت رقابتی مطرح است، مدیریت پدیده تعارض، بهویژه با شخصیتهای «پیچیده» در سازمانها از مهمترین مهارتهای مدیریت است که مدیران به آن نیازمندند. در تعریفی، کارکنان پیچیده، بهطورمداوم از سبکهای ارتباطی مشکلزایی مانند فریادزدن، ناله و شکایت و یا طعنهزدن برای ابراز آنچه احساس یا فکر میکنند، استفاده میکنند تا رفتارها و نگرشهای دیگران را جهتدهی و یا احساس بدی در آنها ایجاد کنند. پژوهش حاضر با استفاده از یک بازیکاری، موقعیت تصمیمگیری درخصوص شخصیتهای پیچیده را شبیهسازی کرده و با رویکردی آزمایشی، وجود ارتباط میان نحوه تفکّر تحلیلی و موفقیّت در تعامل با شخصیّتهای پیچیده را بررسی میکند. برای سنجش نحوه تفکّر منطقی/ شهودی از دو روش استفاده از آزمون REI40 و دستکاری نحوه تفکر با استفاده از یک فعالیت آزمایشگاهی استفاده شد. نتایج حاصل از تحلیل دادهها نشان داد که تفکر منطقی سنجیدهشده با استفاده از REI40 تأثیر مثبتی بر مدیریت تعارض در برخورد با شخصیتهای پیچیده داشت؛ اگرچه دستکاری نحوه تفکر تأثیر معنیداری بر عملکرد نشان نداد.

تبادل کار و خانواده: ارائه نقشه دانشی و مرور سه رویکرد تعارض، غنی سازی و تعادل
هدف پژوهش حاضر، مرور نظاممند و ارائه نقشه دانشی تبادل کار و خانواده باتوجهبه سه دیدگاه تعارض، غنیسازی و تعادل است. بهاینمنظور، روند مطالعات کار و خانواده از ابتدا تا کنون (سال 2020) با روش "تجزیهوتحلیل کتابسنجی" ازطریق نرمافزار "وی او اس" بررسی و مؤثرترین نویسندگان، مجلات و کشورها در حوزه کار و خانواده معرفی شدند. یافتههای پژوهش نشان میدهد، 70 درصد مطالعات کار و خانواده از سال 2010 به بعد و 75 درصد مطالعات توسط 10 کشور جهان انجام شده است که امریکا، انگلیس و کانادا بیشترین سهم را در این زمینه دارند. درضمن، بیشترین مطالعات در حوزههای علوم مدیریت، روانشناسی کاربردی و جامعهشناسی انجام شده است. نشریههای "رفتار حرفهای" و "روانشناسی کاربردی" پرارجاعترین نشریهها و "گرینهاوس" پرارجاعترین نویسنده در این حوزه میباشند. تجزیهوتحلیل همرخدادی واژگان نیز 12 خوشه و بیشترین فراوانی برای کلیدواژههای "جنسیت"، "تعارض کار و خانواده" و "تعارض" را در حوزه کار و خانواده نشان میدهد. درپایان، با درنظرگرفتن روند مطالعات کار و خانواده در سالهای اخیر پیشنهادهایی جهت پژوهشهای آینده ارائه شد.

بررسی نقش تلنگر سازمانی، هوش هیجانی و انگیزش درونی در ایجاد رفتار زیستمحیطی کارکنان
امروزه محیطزیست طبیعی میتواند محیط درونسازمانی را تحت تأثیر قرار دهد، زیرا سازمانها به منابع طبیعی وابسته هستند. پژوهش حاضر با هدف بررسی تأثیر تلنگر سازمانی، هوش هیجانی و انگیزش درونی کارکنان بر ایجاد رفتار زیستمحیطی در سازمان انجام شده است. این مطالعه ازلحاظ هدف، کاربردی، از نوع توصیفی است و با روش پیمایشی انجام شده است. جامعه آماری در این مطالعه 212 نفر از کارکنان شهرداری شیراز هستند که به روش نمونهگیری دردسترس انتخاب شدند. بهمنظور تحلیل دادهها، روش حداقل مربعات جزئی و نرمافزار Smart PLS2 مورد استفاده قرار گرفت. جهت سنجش روایی از روایی همگرا بهره گرفته شد و بهمنظور برازش پایایی، آلفای کرونباخ مورد استفاده قرار گرفت و ضریب آن برای تمام سازههای پژوهش بیشتر از 7/0 میباشد. نتایج نشان میدهد که تلنگر سازمانی بر انگیزش درونی تأثیر منفی و معنیداری دارد اما هوش هیجانی تأثیر مثبت و معنیداری بر میزان انگیزش درونی کارکنان میگذارد. نتایج پژوهش اثر مثبت و معنیدار انگیزش درونی و رفتار زیستمحیطی کارکنان را تأیید کرد. همچنین انگیزش درونی در سازمان، ارتباط میان تلنگر سازمانی و رفتار زیستمحیطی کارکنان را میانجیگری نمیکند، ولی ارتباط میان هوش هیجانی و رفتار زیستمحیطی کارکنان را میانجیگری میکند.

نقش ذهن آگاهی بر محیط کار با توجه به نقش میانجی انعطاف پذیری شناختی
هدف این پژوهش، بررسی نقش ذهنآگاهی بر محیط کاری (رفتارهای کاری نوآورانه، کیفیت روابط، کامیابی در کار) باتوجهبه نقش میانجی انعطافپذیری شناختی است. جامعه آماری این پژوهش را 383 نفر از مدیران و کارکنان شرکت بیمه ملت در شهر تهران تشکیل میدهند که از این تعداد 192 نفر بهعنوان حجم نمونه انتخاب شدند. دادههای این پژوهش ازطریق پرسشنامههای استاندارد و به روش تصادفی ساده جمعآوری شد و با روش مدل معادلات ساختاری توسط نرمافزارهای spss22 وsmartpls3 مورد تجزیهوتحلیل قرار گرفت. روایی سؤالهای تحقیق با استفاده از روایی همگرا و واگرا و پایایی سؤالات بهوسیله بارهای عاملی، آلفای کروباخ و پایایی ترکیبی تأیید شد. نتایج و یافتههای پژوهش حاکی از تأیید مدل مفهومی و فرضیههای پژوهش است؛ بهطوریکه ذهنآگاهی بر انعطافپذیری شناختی و محیط کاری تأثیر مثبت و معنیداری دارد، همچنین انعطافپذیری شناختی بهعنوان متغیر میانجی نقش نسبی و معنیداری بین متغیرهای ذهنآگاهی و محیط کاری (رفتارهای کاری نوآورانه، کیفیت روابط، کامیابی در کار) ایفا میکند.

آدموارههای بیروح با حرکاتی ساعتوار و غیرارادی تمثیلی از کارکنان بیتفاوت و بیرغبت نسبت به کار در سازمان هستند که نهتنها خود و اطرافیان خود را بلکه کلیت سازمان را به رکود و عدم کارایی میرسانند. اشتیاق شغلی کارکنان، مؤلفهای کلیدی برای دستیابی به مزیت رقابتی پایدار در اقتصاد پویای کنونی میباشد. باتوجهبه اهمیت اشتیاق شغلی کارکنان در سازمانها، شناخت عوامل تأثیرگذار بر اشتیاق شغلی کارکنان ازجمله تأثیر عوامل رفتار شوخطبعانه؛ تصویری از نشاط و سلامت روانی و انرژی احساسی؛ تصویری از ارتباطات گرم و صمیمی ضرورتی انکارناپذیر بهشمار میرود. ازاینرو، هدف این پژوهش، بررسی نقش میانجیگری انرژی احساسی در تأثیرگذاری رفتار شوخطبعانه بر اشتیاق شغلی در سازمان سینمایی وزارت فرهنگ و ارشاد اسلامی است. روش پژوهش حاضر، ازنظر هدف، کاربردی و برحسب روش، تحقیقی توصیفی، از نوع همبستگی است. جامعه آماری این پژوهش، کارکنان سازمان سینمایی کشور (200 نفر) است و تعداد حداقل نمونه ازطریق فرمول کوکران 132 نفر محاسبه شد که افراد به روش نمونهگیری دردسترس انتخاب شدند. ابزار پژوهش، پرسشنامههای استاندارد بوده که روایی و پایایی ابزار موردسنجش تأیید شد. دادههای جمعآوریشده ازطریق نرمافزارهای SPSS 20 و Smart PLS 3 مورد بررسی قرار گرفت. نتایج تحلیل دادهها نشان داد که رفتار شوخطبعانه، دو متغیر انرژی احساسی و اشتیاق شغلی کارکنان را بهطور مثبت و معنیداری تحت تأثیر قرار میدهد. همچنین انرژی احساسی بر اشتیاق شغلی کارکنان تأثیر مثبت و معنیداری دارد. درنهایت نقش میانجی این متغیر در تأثیر رفتار شوخطبعانه بر اشتیاق شغلی کارکنان مورد تأیید قرار گرفت.

تأثیر سرپرستی توهین آمیز بر رفتار کاری ضد تولید کارکنان ، رفتار شهروندی سازمانی و پنهان سازی دانش با نقش واسطه ای عدالت سازمانی
هدف اصلی بررسی تأثیر نظارت سوءاستفاده بر رفتارهای مثبت و منفی کارکنان (خلاقیت و رفتار شهروندی سازمانی ، رفتار کار ضد تولید ، رفتارهای پنهان سازی دانش و فرسودگی شغلی) است. این مطالعه از نوع کاربردی و از نوع پیمایشی- تحلیلی است که براساس آنالیز ماتریس کوواریانس با استفاده از مدل معادلات ساختاری (SEM) انجام شده است. ما فرضیاتی را در مورد داده های جمع آوری شده از 478 کارمند از طریق هفت نظرسنجی طی یک دوره 3 ماهه در شرکت ملی گاز ایران و شرکتهای تابعه آن آزمایش کردیم. نتایج اصلی نشان می دهد که نظارت سوءاستفاده بر رفتارهای کاری ضد تولید ، رفتارهای پنهان سازی دانش و فرسودگی شغلی تأثیر مثبت دارد. و بر اصالت و رفتار شهروندی سازمانی تأثیر منفی می گذارد. این مطالعه نقش میانجی عدالت سازمانی در تأثیر نظارت سوء استفاده بر متغیرها را نشان می دهد و بنابراین درک اثر واسطه را عمیق تر می کند. یافته ها نشان می دهد که عدالت سازمانی در رابطه بین نظارت سوءاستفاده و رفتارهای منفی زیردستان نقش واسطه ای دارد و تأثیر مثبت نظارت سوء استفاده بر رفتارهای کاری ضد تولید ، فرسودگی و پنهان سازی دانش را کاهش می دهد. نتایج متغیرهای کنترل (جنسیت و موقعیت سازمانی) نشان می دهد که تأثیر نظارت سوء استفاده بر OCB ، در مردان از زنان منفی تر است. همچنین درک عدالت سازمانی در کارمندان ستادی بیش از کارمندان عملیاتی است. همچنین در کارمندان ستادی ، نقش واسطه گر عدالت سازمانی در تأثیر نظارت سوءاستفاده بر اصالت و رفتارهای CWB ، بیش از کارمندان بخش عملیاتی است.
