بررسی تأثیر رهبری اخلاقی بر رفتار کارکنان: نقش واسطه‌ای تعامل رهبر - عضو

چکیده

کمبود منابع، تکیۀ سازمان‌های معاصر بر الزامات رسمی جهت دستیابی به اهداف سازمانی را با چالش مواجه ساخته است. این امر، کارکنان به‌عنوان عمده دارایی سازمان و رفتارهای فراتر از نقش آنان را در کانون توجه قرار می‌دهد. در این راستا، این پژوهش با هدف بررسی تأثیر رهبری اخلاقی بر رفتار شهروندی سازمانی و رفتار انحرافی محیط کار کارکنان و همچنین، نقش واسطه‌ای که تعامل رهبر – عضو در این رابطه ایفا می‌کند صورت گرفته است. روش پژوهش از نوع همبستگی و نمونۀ آماری به شیوة طبقه‌ای تصادفی از میان جامعۀ کارکنان مدارس شهرستان سنندج در سال تحصیلی 94-1393 انتخاب شده است. داده‌های حاصل از اجرای پرسشنامه با استفاده از نرم افزار ایموس و به شیوة تحلیل مسیر تحلیل گردید. نتایج نشان داد که مسیر رهبری اخلاقی به رفتار شهروندی سازمانی و تعامل رهبر عضو معنادار و به رفتار انحرافی محیط کار معنادار نبود. همچنین، تعامل رهبر – عضو با ایفای نقش واسطه‌ای، اثر رهبری اخلاقی بر رفتار کارکنان را تعدیل و به همراه رهبری اخلاقی 58 درصد واریانس کل رفتار شهروندی سازمانی و 52 درصد واریانس کل رفتار انحرافی را تبیین نمود. با توجه به نتایج، پیشنهاد می‌شود که رهبران سازمانی به منظور افزایش رفتارهای شهروندی و کاهش رفتارهای انحرافی کارکنان، علاوه بر ایفای نقش رهبری اخلاقی، به‌جای توجه به روابط تعاملی با کیفیت پایین و مبتنی بر منافع اقتصادی، تعاملات مبتنی بر ساز و کارهای اجتماعی را توسعه دهند.
