تأثیر مبادله رهبر- پیرو بر طفره‌روی اجتماعی کارکنان: تبیین نقش تعدیل‌گری سبک دلبستگی و میانجی‌گری اعتماد به رهبری و تعهد سازمانی

چکیده

هدف از این پژوهش، بررسی تأثیر مبادله رهبر- پیرو بر طفره‌روی اجتماعی کارکنان با تاکید بر نقش میانجی اعتماد به رهبری و تعهد سازمانی و همچنین نقش تعدیل‌گری سبک دلبستگی می‌باشد. این پژوهش از نظر هدف، کاربردی و از نظر روش، توصیفی- همبستگی و به طور خاص مدل معادلات ساختاری است. جامعه آماری پژوهش،کلیه کارکنان بانک کشاورزی استان قم (200 نفر) می باشد که به روش تصادفی طبقه ای 148 نفر به عنوان نمونه انتخاب شدند. برای سنجش متغیرها از مقیاس مبادله رهبر- پیرو لیدن و ماسلین (1998)، مقیاس طفره روی اجتماعی جرج (1992)، مقیاس اعتماد به رهبری مک آلیستر (1995)، مقیاس تعهد سازمانی آلن و میر (1990) و مقیاس سبک دلبستگی برنان و همکاران (1998) استفاده شد. نتایج پژوهش حاکی از آن است که مبادله رهبر- پیرو از طریق اعتماد به رهبری و نیز تعهد سازمانی بر طفره‌روی اجتماعی کارکنان تاثیر منفی و معنی دار دارد. علاوه بر آن، نقش میانجی‌گری تعهد سازمانی و اعتماد به رهبری در رابطه میان مبادله‌ی رهبر- پیرو و طفره‌روی اجتماعی کارکنان، تأیید شد. نهایتاً نقش تعدیل‌گری سبک دلبستگی در رابطه مبادله‌ی رهبر- پیرو با اعتماد به رهبری و تعهد سازمانی، تأیید نشد، اما تاثیر مستقیم و منفی سبک دلبستگی بر اعتماد به رهبری و تعهد سازمانی، به دست آمد.
