بررسی تأثیر قراردادهای نامتعارف برابعاد عدالت سازمانی ادراک‌شده: نقش تعدیل‌گر مبادله رهبر- پیرو

چکیده

هم‌زمان با سیر حرکت فرایندها و روش‌های مدیریت منابع انسانی به سمت متناسب‌سازی، مفهوم قراردادهای نامتعارف به‌عنوان قراردادهای شخصی‌سازی‌شده غیراستانداردی که بین کارکنان و کارفرمایان منعقد می‌شوند، در سال‌های اخیر مورد توجه محققان این حوزه قرار گرفته است. هدف این پژوهش، بررسی تأثیر قراردادهای نامتعارف بر ابعاد عدالت سازمانی ادراک‌شده و همچنین بررسی تأثیر تعدیل‌گری مبادله رهبر- پیرو در رابطه مذکور است. این پژوهشِ کمَی ازلحاظ هدف، کاربردی و ازنظر نحوه گردآوری داده‌ها توصیفی، از نوع پیمایشی است. جامعه هدف این پژوهش کارکنان شعب یکی از فروشگاه‌های زنجیره‌ای بزرگ در شهر تهران و روش نمونه‌گیری، خوشه‌ای تصادفی بود. برای جمع‌آوری داده‌ها از پرسشنامه‌های استاندارد استفاده شد و روش تحلیل داده‌ها مدل‌سازی معادلات ساختاری با استفاده از نرم‌افزار
Smart PLS3.2.6  بود. مطابق نتایج پژوهش، هرچند قراردادهای نامتعارف بر عدالت توزیعیِ ادراک‌شده، تأثیر معنی‌داری نداشت؛ اما به‌صورت مثبت و معنی‌دار بر عدالت رویه‌ای و عدالت تعاملیِ ادراک‌شده اثرگذار بود. همچنین در زمینه روابط تعدیل‌گری، نتایج نشان داد مبادله رهبر- پیرو تعدیل‌گر معنی‌داری در رابطه قراردادهای نامتعارف بر عدالت رویه‌ای و عدالت تعاملی است؛ به این شکل که این روابط را تقویت می‌کند.
