تأثیر سرپرستی توهین آمیز بر رفتار کاری ضد تولید کارکنان ، رفتار شهروندی سازمانی و پنهان سازی دانش با نقش واسطه ای عدالت سازمانی

چکیده

هدف اصلی بررسی تأثیر نظارت سوءاستفاده بر رفتارهای مثبت و منفی کارکنان (خلاقیت و رفتار شهروندی سازمانی ، رفتار کار ضد تولید ، رفتارهای پنهان سازی دانش و فرسودگی شغلی) است. این مطالعه از نوع کاربردی و از نوع پیمایشی- تحلیلی است که براساس آنالیز ماتریس کوواریانس با استفاده از مدل معادلات ساختاری (SEM) انجام شده است. ما فرضیاتی را در مورد داده های جمع آوری شده از 478 کارمند از طریق هفت نظرسنجی طی یک دوره 3 ماهه در شرکت ملی گاز ایران و شرکتهای تابعه آن آزمایش کردیم. نتایج اصلی نشان می دهد که نظارت سوءاستفاده بر رفتارهای کاری ضد تولید ، رفتارهای پنهان سازی دانش و فرسودگی شغلی تأثیر مثبت دارد. و بر اصالت و رفتار شهروندی سازمانی تأثیر منفی می گذارد. این مطالعه نقش میانجی عدالت سازمانی در تأثیر نظارت سوء استفاده بر متغیرها را نشان می دهد و بنابراین درک اثر واسطه را عمیق تر می کند. یافته ها نشان می دهد که عدالت سازمانی در رابطه بین نظارت سوءاستفاده و رفتارهای منفی زیردستان نقش واسطه ای دارد و تأثیر مثبت نظارت سوء استفاده بر رفتارهای کاری ضد تولید ، فرسودگی و پنهان سازی دانش را کاهش می دهد. نتایج متغیرهای کنترل (جنسیت و موقعیت سازمانی) نشان می دهد که تأثیر نظارت سوء استفاده بر OCB ، در مردان از زنان منفی تر است. همچنین درک عدالت سازمانی در کارمندان ستادی بیش از کارمندان عملیاتی است. همچنین در کارمندان ستادی ، نقش واسطه گر عدالت سازمانی در تأثیر نظارت سوءاستفاده بر اصالت و رفتارهای CWB ، بیش از کارمندان بخش عملیاتی است.
