بررسی رابطه بین رفتار مدیر به عنوان مربی با تمایل بر ترک خدمت کارکنان: با تبیین نقش میانجی نگرش‌های شغلی

چکیده

امروزه پارادایم مدیر به‌عنوان مربی یا مربیگری مدیریتی به گفتمان جدیدی در حوزۀ مدیریت منابع انسانی تبدیل شده است. باتوجه‌به مزایایی که مربیگری مدیران بر نگرش‌های شغلی و رفتاری کارکنان دارد، سازمان­ها و شرکت­های زیادی تشویق شده‌اند تا در راستای نهادینه‌نمودن این سبک مدیریتی تلاش نمایند. بر همین اساس، هدف از انجام این تحقیق، بررسی رابطۀ رفتار مدیر به‌عنوان مربی بر تمایل به ترک خدمت کارکنان به‌طورمستقیم و نیز به‌طور غیرمستقیم از طریق نگرش‌های شغلی کارکنان شامل رضایت شغلی، تعهدسازمانی و هویت سازمانی است. جامعۀ آماری این تحقیق شامل کارکنان ستاد وزارت راه و شهرسازی می‌شود که 500 نفر به روش نمونه­گیری تصادفی ساده به‌عنوان نمونه آماری تحقیق انتخاب شده­اند. برای آزمون فرضیه‌ها از رویکرد مدل سازی معادلات ساختاری استفاده شده است. نتایج تحلیل داده‌ها نشان داد که رفتار مدیر به‌عنوان مربی، بر نگرش‌های شغلی و کاهش تمایل به ترک خدمت، تأثیر مستقیم دارد. همچنین، نتایج نشان داد که بین تعهد و هویت سازمانی با کاهش تمایل به ترک خدمت کارکنان، رابطه منفی و معنی‌داری وجود دارد، ولی بین رضایت شغلی وتمایل به ترک خدمت،
رابطۀ معنی‌داری وجود ندارد.
