ارائه ی الگوی تصمیم گیری اخلاقی مدیران منابع انسانی؛ مورد مطالعه: سازمان های فعّال در صنعت دارو

چکیده

تحقیق حاضر به بررسی موضوع تصمیم­گیری اخلاقی در مدیریت منابع­انسانی می­پردازد. مدیریت منابع­انسانی از بُعد مسائل اخلاقی، موضوعی حسّاس محسوب می­شود. مدیران این حوزه اغلب با پدیده «عاملیّت دوگانه» روبه‌رو هستند که براساس آن باید هم نقش شریک راهبردی سازمانی را ایفا کرده و سودآوری را درنظر بگیرند و هم از منافع کارکنان حمایت کنند. درهمین‌راستا این پژوهش با استفاده از داده­های به‌دست‌آمده از 13 مصاحبه عمیق با مدیران منابع­انسانی فعّال در صنعت دارو و با روش کیفی نظریه­ داده‌بنیاد با رویکرد گلیزری، به تبیین الگوی تصمیم­گیری اخلاقی این مدیران پرداخته است. یافته­های تحقیق 10 مورد «مسئله اخلاقی» در این حوزه را نشان می­دهد. به‌علاوه مقوله «استدلال اخلاقی» به‌عنوان مقوله محوری تحقیق در کنار 13 مقوله­ فرعی که خود درقالب پنج دسته عوامل اقتضائی «صنعتی»، «سازمانی»، «شغلی»، «فردی» و «موقعیّتی» طبقه­بندی شده­اند، از درون داده­ها ظاهر شدند. مدل تحقیق نشان می­دهد که هریک از عوامل اقتضائی، فعّال­کننده­ نوع خاصی از استدلال اخلاقی این مدیران می­باشند. الگوی نهایی پژوهش علاوه‌بر سهم دانش­افزایی بالا، کاربردهای عملی برای فعّالین این حوزه و به‌طور خاص صنعت دارو در ایران را دارد.
