The Role of the Performance Appraisal System on the Emergence of Organizational Hypocrisy: Organizational Climate as a Moderator

Abstract

Considering the spread of the immoral phenomenon of staff hypocrisy in governmental organizations, this study investigated the role of effective performance appraisal system in the emergence of this phenomenon in Ilam Petrochemical Company. The study is an applied research according to objective and a survey-descriptive correlational structural equation modeling research according to data gathering method. The research statistical population consists of all six hundred personnel of Ilam Petrochemical Company. According to the Morgan Table, Two hundred and forty-three persons were determined as the sample. The sampling method was random and data were gathered by questionnaire. The results showed that the effective performance appraisal system has a direct and negative impact on hypocrisy. In fact, the more effective the appraisal system the less hypocrisy in the organization becomes emergent. Organizational climate, cooperative or Innovative climate, moderates this effect. This means that cooperative and Innovative climate has a positive impact on the relationship between the performance appraisal system and hypocrisy, increasing the impact of performance appraisal system on the corporate hypocrisy and thus causing a further reduction of hypocrisy.
