شناسایی عوامل مؤثر بر سازمان حمایت‌گرا

چکیده

امروزه سازمان‌ها به اهمیت منابع انسانی به عنوان مهم‌ترین منبع کسب مزیت رقابتی پی برده‌اند.به همین دلیل رقابت زیادی بین سازمان‌های مختلف وجود دارد که بتوانند برنامه‌ های رفاهی و تسهیلات مناسبی را برای کارکنان فراهم کنند. در این شرایط، شیوه سنتی مدیریت، پاسخگو نیست و به همین علت سازمان‌ها باید چهرة رفتاری جدیدی به خود گیرند و به سمت حمایت‌گری پیش روند. هدف این پژوهش طراحی نمونه سازمان حمایت‌گراست. تحقیق حاضر مطالعه‌ ای توصیفی، پیمایشی است که 945 تن از کارکنان جمعیت هلال احمر کشور در آن شرکت کرده‌اند. این تعداد به شیوه تصادفی انتخاب شدند. داده‌ ها به روش نمونه‌ یابی معادلات ساختاری مورد تجزیه‌ و تحلیل قرار گرفتند . نتایج تحقیق حاکی از آن است که حمایت سازمانی ادراک‌شده، عدالت سازمانی و حمایت سرپرستان با سازمان حمایت‌گرا مرتبط است. همچنین پرداخت‌های مناسب، فرصت ارتقا، استقلال در کار، امنیت شغلی ، نبودن فشار نقش و آموزش شغلی نیز با سازمان حمایت‌گرا مرتبط‌ اند. ارزش‌ها و باورهای دینی، همدلی‌ سازمانی و مدیریت مشارکتی از جمله متغیرهای دیگر مرتبط با سازمان حمایت‌گرا هستند. همچنین سازمان حمایت‌گرا با پیامدهای فردی نظیر رضایت شغلی و پیامدهای سازمانی همچون تعهد سازمانی، رفتار شهروندی سازمانی و عملکرد، مرتبط است.
