چکیده
سویه مثبت مفهوم هویت در کار و سازمان، تحت عنوان «هویتیابی شغلی/ سازمانی» مورد مطالعه پژوهشگران داخلی و خارجی قرار گرفته است. آنچه در این رابطه کمتر مورد پژوهش قرار گرفته، سویه منفی این مفهوم تحت عنوان «هویتزدایی شغلی/ سازمانی» است. هدف این مقاله بررسی تأثیرِ نقضِ قراردادهای منحصربهفرد بر هویتزدایی شغلی و هویتزدایی سازمانی است. در این رابطه، نقش میانجی حمایت سازمانی ادراک شده، و نقش تعدیلگرِ شهرت ادراک شده از حرفه و مرحله کارراهه شغلی سنجیده شد. پژوهش حاضر از نظر هدف کاربردی و از نظر شیوه گردآوری دادهها توصیفی- پیمایشی است. جامعه آماری، کارکنان چهار شرکت فناوری مالی (فینتک) بودند و حداقل نمونه آماری به تعداد 293 نفر بر اساس آزمونهای مورد استفاده و نرمافزار G-Power انتخاب شد. دادهها با روش مدلسازی معادلات ساختاری و رویکرد حداقل مربعات جزئی با نرمافزار Smart-PLS3 تحلیل شدند. یافتههای پژوهش نشان داد، نقضِ قراردادهای منحصربهفرد بر هویتگریزی سازمانی اثرگذار است، اما رابطه مستقیم آن با هویتگریزی شغلی تأیید نشد. در عین حال، نقضِ قراردادهای منحصربهفرد از طریق متغیر میانجی حمایت سازمانی ادراک شده بر هر دو متغیر هویتزدایی شغلی و سازمانی اثرگذار بود. شهرت ادراک شده از حرفه به عنوان متغیر تعدیلگر در رابطه میان نقضِ قراردادهای منحصربهفرد و هویتزدایی شغلی اثرگذار نبود، اما مرحله کارراههشغلی تأثیر تعدیلگری معناداری در رابطه میان نقضِ قراردادهای منحصربهفرد و هویتزدایی سازمانی داشت. مطالعه حاضر کمک میکند مدیران سازمان در سیاستگذاریهای خود با درک کاملتری از مفهوم هویت و پیوستارِ «هویتیابی- هویتگریزی»، به امکانهای ایجاد کننده یا تعدیلکننده هویتزدایی، هم در زمینه شغل و هم در ساحت سازمان توجه بیشتری معطوف دارند.
